Bijlage 3: Samenvatting van het artikel ‘How individual and face-to-face group selection undermine firm selection in organizational evolution’

In dit artikel beschrijft Campbell (1994) [1] hoe selectiemechanismen op individueel niveau en op het niveau van primaire groepen de selectie van bedrijven, als onderdeel van organisationele evolutie, ondermijnen. Deze ondermijning is het gevolg van de potentiële conflicten die bestaan tussen 1) de belangen van de onderneming en die van ieder individu; 2) de belangen van een individu en die van zijn of haar collega’s; 3) organisatorische niveaus in de onderneming; en 4) primaire groepen in de onderneming (33).

Er is sprake van een breed, vaak impliciet onderschrijven van het methodologisch individualisme: het dogma dat processen in menselijke sociale groepen moeten worden verklaard uit de wetten die het gedrag van individuen verklaren; dat groepen en sociale organisaties dus geen ontologische realiteit zijn, maar slechts samenvattingen van individueel gedrag. Het methodologisch individualisme als een a priori veronderstelling moet worden losgelaten, en de mogelijkheid dat groepen ontologische realiteit hebben, moet worden opengelaten.

Groepsselectie vindt wel plaats, maar de effecten ervan worden ondermijnd door individuele selectie. Dit probleem wordt samengevat als ‘genetic competition among the cooperators’ (24). Sociale insecten hebben dit probleem opgelost door steriliteit: ‘Attention to the social insects reveals the great obstacles to complex social coordination that are produced by genetic competition among the cooperators. The social insects have achieved ultrasociality by the drastic route of sterility among the cooperators.’

Dat wij, mensen, zonder sterility among the cooperators, in staat zijn tot ultrasociality, wordt toegeschreven aan culturele evolutie: ‘Accepting the dogma of no biological selection of human traits, I (…) have attributed the capacity of organized human beings for ultrasociality to cultural evolution.’ (26).


Vier concepten zijn van belang voor de evolution of the firm:

  • Culturele groepselectie van sociale organisaties: ‘It is the internal group homogeneity and intergroup variability which set the stage for group selection, were any of the traits involved to provide a group level advantage. This is a central concept for the cultural evolution of group attributes, ideologies, organizational traditions, and so on. It is important to emphasize that this is an organized (or at least face-to-face) social group (rather than some nominal group, type, species, etc.). It is important to emphasize that this is a selection of culturally transmitted, not biological, attributes.’ (28).
  • Veel culturele verschillen zijn niet noodzakelijk adaptaties (27), omdat polarisatie van verschillen als een culturele variant van genetische drift gemakkelijk plaats kan vinden. Binnen sociale groepen ontstaat wederzijds altruïsme (reciprocal altruism), en in het verlengde daarvan: ‘(…) an innate tendency to “moralestic aggression” against partners who violated reciprocity.’ (28). Gemakkelijk waarneembare overeenkomsten in, bijvoorbeeld, uiterlijk, kleding en gewoonten fungeren als teken van lidmaatschap van de wederzijds altruïstische groep. ‘Thus the Luo of Kenya knock out two front teeth of their men, while the adjacent Kipsigis enlarge a hole pierced in their ears to a two-inch diameter. Moralistic aggression becomes death-to-traitors in this functional explanation of the roots of tribal ethnocentrism.’ (28).
  • Solidariteit binnen de primaire groep (face-to-face group solidarity): ‘Groups of persons who are regularly in face-to-face contact develop an in-group solidarity and have the power to discipline, to reward and to punish, even the designated leader of the group, in the service of the collective interest of the group.’ (29).
  • Voor de theorie van sociale groepen, en dus ook voor de onderneming, zijn primaire groepen van groot belang omdat sociale controle met de daarbij behorende normen en sancties, en ook wetten en de daarbij behorende controle en sancties, niet effectief zijn als deze niet worden ondersteund door de primaire groep. Het sleutelbegrip voor de werking van de primaire groep is wederzijdse controle (mutual monitoring): ‘(…) many of the mechanisms that make mutual monitoring effective are stubbornly innate in human beings, and (…) they can be counted on to be at work creating a kind of ingroup solidarity (…)’ (29). Solidariteit binnen de groep gaat altijd gepaard met vijandelijkheid jegens personen die geen deel uitmaken van de groep, en het is een algemeen principe dat de ‘(…) ingroup control is enhanced under conditions of outgroup threat.’ (30). Het gegeven dat wederzijdse controle binnen de sociale groep kan leiden tot het tegenwerken van doelstelling op het hoger organisatieniveau, is essentieel voor een goed begrip van de dynamiek van grote organisaties, maar krijgt in de organisatiekunde onvoldoende aandacht: ‘Max Weber gave us a theory of bureaucratic rationality that failed to take these processes into account. Some such optimistic assumption that “as it is planned it shall be carried out” seems endemic among legislators and administrative designers as even larger bureaucratic structures get created.’ (30).
  • Creativiteit als bron van groepsadaptaties: ‘Certainly when we come to business firm-level adaptations creative thought rather than blind chance will most often be the source of the group-level variations upon with selection of firms operates. I have expanded natural-selection analogies into a general selection theory, and form this expanded perspective, the occurence of intelligent planning as a source of group-level adaptations is not in conflict with our shared evolutionary perspective.’ (31). Dit citaat is past binnen Campbell’s dogma, dat stelt dat short-cuts voor het blind-variation-and-selective-retention proces, zoals creativiteit, zelf het resultaat zijn van BVSR-processen.
  • Plaatsvervangende selectiecriteria (vicarious selectors): Een kenmerk van vicarious selectors is, dat ze bewust of onbewust onjuist kunnen zijn, Campbell gebruikt het begrip message honesty, en dat ze al dan niet vertrouwd kunnen worden, trust (een voorbeeld dat betrekking heeft op het gedrag van mieren: het reukspoor is geen eten, maar verwijst er naar; het reukspoor kan onjuist zijn: wel eten - geen reukspoor of geen eten - wel reukspoor; en het kan al dan niet vertrouwd worden: al dan niet op basis van een reukspoor op zoek gaan naar eten). Campbell signaleert dat bij sociale insecten groepsselectie zowel message honesty als trust in stand houdt, ‘[b]ut in human social organizations the group-level selection systems which keeps valid the vicarious selectors (message honesty and trust) is likely to be absent.’ (32)

In de rest van het artikel vertaalt Campbell de vier concepten naar de toepassing van de evolutietheorie op de onderneming, waarbij hij ervan uitgaat dat cultural group selection soms plaatsvindt. Hij gaat in op de condities waaronder selectie en retentie kunnen plaatsvinden, en bespreekt de effecten van bevoordeling op het niveau van het individu en de primaire groep.


Firm-level selection of firm-optimal firm organization ‘(…) is intended to be the unambigious label for the point of view that the competition of business firms, with selection by bankruptcy and by voluntary going-out-of-business, systematically selects for organizational forms, rules, collective atmospheres and customs that improve the longevity and prosperity of the firm, per se (…)’ (32).

Om het selectie-retentie-mechanisme zijn werk te laten doen zijn grote aantallen vergelijkbare ondernemingen nodig, over een langere periode: ‘Neighborhood laudries are a better setting (…) than large conglomerates (…)’ (34). Campbell refereert aan verschillende factoren die van invloed kunnen zijn (duur van dienstverbanden, lidmaatschap van vakbonden, belangen van aandeelhouders). Hij staat vooral stil bij de van onderneming naar onderneming springende CEO en bij de betekenis die aan veranderingen wordt toegekend: ‘Too frequently the individual executive’s reputation is based upon his or her success in introducing a change (…) Note that success in introducing an innovation (…) is so generally regarded as a symptom of executive efficacy that a new head of a department or firm feels called upon to make changes whether needed or not, often destroying valuable practices and replacing them with inferior ones.’ (34-35).

Hij besteedt verder aandacht aan de kracht van de menselijke natuur en ook aan de naïviteit waarmee de werkelijkheid vaak tegemoet wordt getreden: ‘As naive experimental psychologists rather than cynical streetwise sociologists, the researchers were pleased by the excellent quasi-experimental conditions they found (…) and never asked why these were in place.’ (35). Met name managementinformatiesystemen en de daardoor geïntroduceerde prestatiecriteria krijgen kritiek, omdat deze prestatiecriteria over het algemeen slechts afgeleiden zijn van de relevante prestatie, de prestatiecriteria zijn proxy variables: ‘Once any of such proxy variables becomes used in managerial control, “irrelevant” components that will produce the desired score come to dominate, and validity is undermined.’ (36). In het verlengde hiervan ligt het invullen van formulieren die de basis vormen van managementinformatie: ‘Once again, I suspect that the forms have been designed by world-unwise experimental psychologists who assume that the only motive in filling them out is to report accurately. Instead, our evolutionary analysis leads us to expect at least the following three motives: 1. To describe accurately. (There is widespread evidence of a general preference for not lying if nothing else is at stake. (…)) 2. To influence the decisions one anticipates will be based upon the reporting form in one’s personally prefered direction. 2a. For the good of the firm. 2b. For the good of one’s own face-to-face group within the firm or the individuals within it (…) 2c. For one’s own well-being and that of one’s family (…) Once the use of such reporting forms has been routinized, we would have to expect that motives 2b and especially 2c will dominate.’ (36).

In beursgenoteerde ondernemingen kunnen vicarious selectors, de eerder genoemde proxy variables, ook de effectiviteit van de onderneming ondermijnen door een spanningsveld tussen korte- (CEO-) en langetermijn (ondernemings )doelstellingen te creëren: ‘It becomes essential for the CEO’s short-term job maintenance and bonus magnitude (individual selection) that these imperfect proxy variables of firm longevity, growth potential, and long-term profitability (firm-level selection) be kept at high readings, even at the expence of underlying long-term firm-level efficacy.’ (37).


Campbell besluit het artikel met een advies en een begeleidende waarschuwing:

The use of evolutionary theory in management science should not be limited to cultural evolutionary analogues focused on the selective survival of firms. It should also pay attention to the human nature produced by biological evolution, especially by the genetic competition among the cooperators (…) This mixture of cultural-level of group selection and biological individual selection means that firm-level adaptations will be under continual undermining pressures form individual and face-to-face group preferences. (38).
